Sammanfattning: This case study seeks to understand why non-commissioned officers (NCOs) in the Swedish armed forces decides to leave the organization. The study uses two different theories; Herzbergs two factor theory which focus on work motivation and a theory called Job embeddedness which tries to explain voluntary turnovers and what makes employees stay or leave. The empirical material is gathered through deep interviews with both NCOs who have left the armed forces and some who are still in service. The results of the study show that the main reasons for turnovers are structural such as: unclear career paths, a salary structure which are unable to reward the main tasks for the NCOs, small chances to achieve commanding positions and a feeling of less value compared to commissioned officers. Beyond the structural issues, the long periods of absence from home during exercises are a recurring problem. The absence affects the work-life balance in a negative way, which causes a conflict of loyalty between the needs of one’s family and the demands from the employer.
